TL;DR

Deloitte, EY, KPMG, and PwC hire most new accountants through a pipeline that starts with sophomore leadership programs and runs through a junior year summer internship. A strong internship performance leads to a full-time offer before senior year even starts.

  • 🎓 Apply to sophomore leadership programs to get on recruiters' radar early

  • Internship interviews and offers happen fall of junior year for the following summer

  • 💵 Employers converted 63.1% of 2024-25 interns to full-time hires , the highest rate in five years

  • CPA licensure now has three pathways in most states: 150 hours, 120 hours plus 2 years of experience, or a graduate degree

  • Check your state board of accountancy early since credit hour rules affect when you can sit for the CPA exam

Big 4 Accounting Recruiting: From Internship to Full-Time Offer

How Big 4 Recruiting Starts

Deloitte, EY, KPMG, and PwC recruit accounting students earlier than most industries recruit. Many students get their first offer before senior year begins, through a pipeline that starts with a sophomore program and moves through a junior year internship.

Sophomore leadership programs

Each firm runs a multi-day program for sophomores, often branded as a leadership or early-talent program. These programs let the firm evaluate you before formal internship recruiting opens, and a strong showing can lead to a fast-tracked interview for the junior year internship.

Apply through your school's career center or the firm's campus recruiting page. Spots are limited, and firms recruit from a set list of target schools, though that list keeps growing as firms compete for accounting talent.

The junior year internship

Internship recruiting for accounting students starts earlier than for most majors. Firms post openings and hold info sessions in late summer or early fall of your junior year, with interviews and offers following within weeks. Interns typically work an 8 to 10 week internship in audit, tax, or advisory, often during the firm's off-peak season.

Across all employers, the internship-to-full-time conversion rate hit 63.1% for 2024-25 interns , up nearly 13 points from the prior year and the highest mark NACE has tracked in five years. Big 4 firms treat the internship as an extended interview, so a solid performance carries real weight toward a full-time offer.

From Internship to Full-Time Offer

Your internship performance review drives your offer decision. Reviewers look at technical accuracy, how you take feedback, whether you hit deadlines, and how you work with your team and clients. Most interns get an offer decision before the internship ends or within a few weeks after.

CPA Licensure and the 150-Hour Rule

Most states have required 150 semester hours of college credit for CPA licensure, 30 more than a standard bachelor's degree. That rule is changing. In May 2025, the AICPA and NASBA approved a new licensure model with three pathways:

  • Traditional pathway: bachelor's degree plus 150 total credit hours and 1 year of professional experience

  • New pathway: bachelor's degree with 120 credit hours plus 2 years of professional experience

  • Graduate pathway: a graduate degree in accounting plus 1 year of professional experience

All three pathways still require passing the CPA exam. States decide individually which pathways to adopt, so the rule that applies to you depends on where you plan to get licensed. Ohio moved early, signing House Bill 238 into law in January 2025 to add the 120-hour option, which takes effect January 1, 2026, and other states are working through their own legislation into 2026. Check your state board of accountancy before you build your course schedule, since your state's rule determines what you need before you can sit for the exam.

Choosing a Practice Area

Big 4 firms hire into a few core practice areas, and most recruiting processes ask you to pick one before you interview. Audit reviews client financial statements for accuracy and is the most common entry point for new accounting grads. Tax prepares and reviews returns and advises clients on tax planning, splitting further into areas like corporate, individual, or international tax. Advisory, sometimes called consulting, covers risk, deals, and technology work and tends to draw a wider mix of majors beyond accounting.

Pick a practice area based on the day-to-day work, not just pay or prestige. Audit means travel to client sites and a demanding schedule around year-end and quarter-end close. Tax has its own busy season around filing deadlines. Talk to current employees in each group during info sessions before you commit to a track on your application.

Interview Format to Expect

Big 4 interviews for both leadership programs and internships usually run in two rounds. The first round is often virtual and behavioral, asking about teamwork, leadership, and why you chose accounting and that firm. The final round, sometimes called a Super Day, happens in person at a local office and mixes behavioral questions with a fit conversation with the team you would join.

How to Stand Out

  • Join your school's accounting club or Beta Alpha Psi chapter and attend firm info sessions in person

  • Learn Excel and basic data tools before your internship starts, not during it

  • Ask current interns and recent hires what the interview format looks like at your target firm

  • Map your state's CPA credit hour requirement against your course plan starting sophomore year
